Abstract [en]
This thesis investigates how leadership-driven change management and Work-Integrated Learning (WIL) interact to build workforce adaptability in the context of Industry 4.0.
Employing a qualitative multiple-case study design, the research analyzes four manufacturing firms — Midea, Bosch, General Electric (GE), and Ford — selected for their contrasting digital transformation outcomes. Guided by Kotter’s 8-Step Change Model, the ADKAR framework, and leadership theories (transformational, adaptive, and digital), the study explores the alignment of leadership behavior, structured change models, and workplace learning systems.
The findings reveal that successful digital transformation is not solely a function of technology adoption but is contingent upon the systemic integration of strategic leadership, structured change processes, and embedded, experiential learning practices. Midea and Bosch exemplify this triadic integration, demonstrating how leaders who model change, apply structured frameworks, and institutionalize WIL can foster resilient, adaptable workforces. Conversely, the failures of GE and Ford highlight the risks of strategic misalignment, resistance to change, and insufficient learning infrastructure.
The study contributes a conceptual synthesis that bridges change management and learning theory under a leadership lens, offering practical insights for organizations navigating digital disruption. It concludes that workforce adaptability is a deliberately cultivated organizational capability—achieved through the interdependence of vision-driven leadership, coherent change models, and embedded learning strategies.
