Professional Coaching and Leadership : Drivers, Barriers, and Opportunities (English)
Abstract [en]

This master's thesis examines the factors influencing leaders' decisions to engage in professional coaching. Despite the documented benefits of coaching, many organizations do not fully integrate this method into their leadership strategies. The purpose of this study is to analyze both drivers and barriers to coaching, as well as how organizational and structural factors affect its application. The study employs a qualitative research method, using semi-structured interviews with leaders and professional coaches. Through thematic analysis, collected data has been categorized based on theoretical perspectives such as institutional isomorphism, legitimacy theory, and diffusion of innovation. The results show that coaching is perceived as a valuable tool for strategic decision-making, leadership development, and self-awareness, but organizational barriers such as cost, time constraints, and cultural norms influence its utilization. Organizations with a strong feedback culture and well-defined development programs tend to integrate coaching more actively. This study contributes insights into how companies can optimize their coaching culture and reduce barriers to its implementation

Denna magisteruppsats undersöker faktorer som påverkar ledares beslut att delta i professionell coaching. Trots coachingens dokumenterade fördelar är det långt ifrån alla organisationer som integrerar metoden i sina ledarskapsstrategier. Syftet med uppsatsen är att analysera både drivkrafter och hinder för coaching samt hur organisatoriska och strukturella faktorer påverkar dess användning. Uppsatsen bygger på en kvalitativ forskningsmetod där semistrukturerade intervjuer med ledare och professionella coacher har genomförts. Genom tematisk analys har insamlade data kategoriserats utifrån teoretiska perspektiv såsom institutionell isomorfism, legitimitetsteori och diffusion av innovation. Resultaten visar att coaching uppfattas som ett värdefullt verktyg för strategiskt beslutsfattande, ledarskapsutveckling och självinsikt, men att organisatoriska hinder såsom kostnad, tidsbrist och kulturella normer påverkar dess användning. Organisationer med en stark feedbackkultur och tydliga utvecklingsprogram tenderar att integrera coaching mer aktivt. Uppsatsen bidrar med insikter om hur företag kan optimera sin coachande kultur och minska barriärerna för coachingens tillämpning.
