Ett hållbart arbetsliv förutsätter att medarbetare ges möjlighet att påverka sin arbetssituation. Tidigare forskning pekar på att personlighet kan vara en viktig faktor bakom proaktivt beteende, såsom job crafting. Syftet med denna studie var att undersöka hur personlighetsdrag enligt Big Five-modellen relaterar till tre dimensioner av job crafting: task, cognitive och relational crafting.

Studien genomfördes med en kvantitativ tvärsnittsdesign och baserades på en enkätundersökning med 333 deltagare inom offentlig sektor. Personlighetsdrag mättes med IPIP-30 och job crafting med Job Crafting Questionnaire (JCQ). Multipla regressionsanalyser visade att extraversion var den starkaste prediktorn och hade positivt samband med samtliga tre dimensioner. Även samvetsgrannhet, öppenhet och välvillighet visade positiva samband med vissa dimensioner, medan neuroticism inte visade något signifikant samband. Yngre deltagare tenderade att engagera sig mer i job crafting än äldre.

Resultaten diskuteras i relation till JD-R-modellen och betonar vikten av att uppmärksamma individuella resurser i utvecklingen av hållbara och engagerande arbetsmiljöer.

Abstract [en]

A sustainable working life requires that employees are given the opportunity to influence and shape their work in ways that promote motivation and well-being. Previous research suggests that personality traits may play an important role in proactive behaviours such as job crafting.

The aim of this study was to examine how personality traits, as defined by the Big Five model, relate to three dimensions of job crafting: task, cognitive, and relational crafting. A quantitative cross-sectional survey design was used, with 333 public sector employees responding to an online questionnaire. Personality was measured using the IPIP-30, and job crafting was assessed with the Job Crafting Questionnaire (JCQ). Multiple regression analyses showed that extraversion was the strongest predictor, positive related with all three dimensions. Conscientiousness and openness were also positively related to some aspects of job crafting, whereas neuroticism showed no significant associations. Younger participants engaged in job crafting to a greater extent than older ones.

The findings are discussed within the framework of the Job Demands-Resources (JD-R) model, highlighting the importance of supporting individual resources in efforts to create sustainable and engaging work environments.
