Abstract [en]
The study examines the relevance of learning organizations in a military context by conducting a case study at an individual military unit. Learning organizations have increased in popularity since the 1990s, and numerous researchers have studied the field and attempted to define what a learning organization entails, leading to a variation of definitions of learning organizations. The study utilizes an overview definition of learning organizations comprising of the four dimensions; learning at work, organizational learning, climate for learning, and learning structure to understand what a context-specific standard might be for military organizations. Initially, a survey based on the American measurement tool ‘’The Learning Organization Survey (LOS)’’ is conducted, followed by a number of qualitative interviews tofurther deepen the understanding of the different dimensions of learning organizations. The study concludes that the military unit has the potential to be a learning organization across all dimensions, with some dimensions being more relevant than others. Employees need to some extent develop skills through formal education, but thereafter it is important that these new skills are developed in everyday work. Likewise, the unit believes it is important to identify new tactics to meet tomorrow’s challenges, but recognizes that it may be difficult for smaller units to effectively spread relevant knowledge within the unit. As for the climate at the unit, there are good conditions for employees to make mistakes. However, this is limited during collaborations with other external parties where the psychological safety decreases. Just like other military units, hierarchical structures play an advantageous role, but there are benefits for smaller units to apply a flatter organizational structure compared to larger units.
Nevertheless, it is evident that further training and education for employees is a prominent challenge to maintain employees inner motivation, but also the challenges of managing and spreading pertinent knowledge within the unit. Suggestions for further studies include conducting several similar case studies to create a more general picture of the context-specific standard of learning organizations in military organizations, as well as the study provides a solid foundation for future action research within the unit.
