Arbetsmotivation och distansarbete: En kvalitativ studie om hur arbetsmotivationen har påverkats sedan övergången till distansarbetet hos medarbetare i en statlig myndighet

Abstract [sv]
Sedan utbrottet av covid-19 så har flera arbetsplatser blivit tvungna att ställa om till distansarbete. Detta innebär att distansarbetet, vid en del verksamheter, inte har utgjort ett självvalt arbetssätt, utan ett påtvingat. Syftet med studien var att, utifrån ett abduktivt förhållningssätt, undersöka i vilken utsträckning medarbetare på arbetsförmedlingen upplever att deras arbetsmotivation har förändrats sedan övergången till distansarbete. Totalt deltog 10 respondenter i studien, från en och samma myndighet. Därutöver utfördes semistrukturerade djupintervjuer, med frågor som delvis utgick från de tre psykologiska behoven enligt selfdetermination theory (SDT). Det empiriska materialet följdes upp av en tematisk analys och totalt identifierades sju teman. Vårt resultat visade att sedan övergången till distansarbete så hade respondenternas autonomi förstärkts, medan deras tillhörighet till kollegor hade minskat. Trots detta uppgav majoriteten av respondenterna att de besitter en inre motivation för sitt arbete. Vidare hade minskade resor haft en positiv inverkan på respondenternas arbetsmotivation. Samtidigt uppger flera respondenter hur deras arbetstillfredsställelse har reducerats eftersom de inte fått tillräcklig med variation i arbetsmiljön. Att kombinera distansarbete med arbete på plats verkar därmed vara det som respondenterna föredrar. Diskussionen kring resultatet utgår delvis från de tre psykologiska behoven, organisationsengagemang och arbetstillfredsställelse.
Abstract [en]
Since the outbreak of covid-19 many workplaces have been forced to transition to telework. This means that teleworking, in some corporations, has not been a self-chosen alternative for work, but rather a forced one. The purpose of this study was to, based on an abductive approach, examine the extent to which employees at the public employment service experience that their work motivation has changed since transitioning to telework. A total of 10 respondents participated in the study, all from the same agency. In addition, semistructured in-depth interviews were conducted, with questions that were partly based on the three psychological needs of self-determination theory (SDT). The empirical material was followed up by a thematic analysis and a total of seven themes were identified. Our results showed that since transitioning to telework the autonomy of the respondents had increased, whilst their relatedness to colleagues had decreased. Despite this, the majority of the respondents stated that they possessed an intrinsic motivation for their work. Furthermore, reduced travel also had a positive impact on the respondents' work motivation. Meanwhile, several respondents stated how their job satisfaction had decreased because they did not get enough workplace change. Thus, combining teleworking with on-site work seems to be what the respondents prefer. The discussion of the results is partly based on the three psychological needs, organizational commitment and job satisfaction.
