Organisational culture, individualism collectivism and partner compensation systems within law firms: A test of Chatman & O'Reilly's model

Abstract [sv]

Syftet med uppsatsen var att undersöka Stockholmsbaserade affärsjuridiska advokatbyråers organisationskulturer. Specifikt undersöktes vinstdelningssystemets påverkan på byråns organisationskultur i relation till den kulturella dimensionen individualism-kollektivism. Organisationsteori, forskning på förväntat beteende genererat av olika vinstdelningssystem och kulturdimensionsteori applicerad på organisationer möjliggjorde stimuleringen av fyra hypoteser.

Hypoteserna testades genom en enkät innehållandes två variabler, en nominell och en ordinal. Den nominella variabler mätte grupptillhörighet och den ordinala innehöll en likertskala som mättere spondenternas attitydertill sex påståenden mätandes individualism och sju påståenden mätandes kollektivism. Resultaten av enkäten (34 respondenter)analyserades  deskriptivt genom användandet av korstabeller där tendenser i attityder var eftersökta för att antingen tala för eller emot de stipulerade hypoteserna. För att antingen förkasta eller acceptera nollhypoteserna och således alternativhypoteserna användes ett chi-två test där statistisk signifikans krävdes.

Den avslutande diskussionen argumenterade emot ett synonymt användande av begreppet organisationskultur och vinstdelningssystem vad gäller kollektivism och individualism på affärsjuridiska advokatbyråer. Detta innebar alltså att vinstdelningssystemet inte ansågs kunna ligga ensamt till grund för att fastställa huruvida en advokatbyrå fostrar en individualistisk eller kollektivistisk organisationskultur. Däremot, tendenser mellan val av vinstdelningssystem samt riktning för organisationskulturen i förhållande till individualism-kollektivism kunde fastställas, specifikt relevant var resultaten för det prestationsbaserade vinstdelningssystemet och fostrandet av en mer individualistisk organisationskultur

Abstract [en]

The aim of this paper was to study the organisational culture of Stockholm based corporate law firms. Specifically the impact of the partner compensation system was researched in relation to the cultural dimensions of individualism-collectivism. Organisational theory, research on expected behaviours connected with different partner compensation systems and theory on cultural dimensions enabled the stipulation of four hypotheses.

The hypotheses were tested using a survey with a nominal variable, group belonging, and a likert scale measuring the attitudes of the respondents towards six items of individualism and seven items of collectivism. The results (34 respondents) were descriptively analyzed where cross tables were used to search for tendencies in attitudes that could confirm or reject the hypotheses. Moreover, a chi-square test was used in order to test if the results were statistically significant where one out of four tests enabled us to reject the null hypothesis and accept the alternative hypothesis.

The discussion argued against a synonym usage of the conceptualization of organisational culture of corporate law firms and its partner compensation system, i.e. the partner compensation system cannot be the sole determining factor whether or not a corporate law firm fosters an organisational culture supporting collectivism or individualism. However, tendencies towards each side of the spectrum was determined by the research, specifically in relation to the use of performance based partner compensation system and an organisational culture fostering individualism.
